Within the last 25 years, researchers identified different destructive behaviors of leaders, various outcomes and some major reasons for their emergence. However, the attention given to personality traits in this context does not yet reflect their relevance as excellent predictors of (bad) behavior. Further, the field of Human Resource Management (HRM) could derive valuable measures against destructive leadership, if more was known about the role of managers’ and followers’ ‘bright’ and ‘dark’ personality traits in such situations. Consequently, this dissertation combines research on leadership and three HRM functions (i.e., acquisition, placement, motivation) and, in three separate empirical studies, examines the role of personality traits in explaining destructive management and leadership.
The first contribution is an experimental vignette study on hiring recommendations of Dark Triad supervisors for Dark Triad applicants. Based on the Similarity-Attraction Paradigm, results show that supervisors who are high in Dark Triad traits (i.e., Narcissism, Psychopathy, and Machiavellianism) tend to recommend applicants that also show high levels in those traits. This bias leads to decisions in personnel selection processes that prefer individuals with ‘dark’ traits, which are then likely to result in detrimental actions, e.g. counterproductive work behavior.
The second study introduces the Sensory Processing Sensitivity trait (SPS) into the context of expatriate management. Although SPS is known to relate to positive outcomes, individuals high in SPS tend to be easily overwhelmed and stressed by new environmental stimuli. This study draws on the Conservation of Resources Theory and uses a cross-sectional design to find that the ‘dark’ side of SPS prevails in the expatriate context and that it indirectly and positively relates to expatriates’ turnover intentions via social capital and stress.
In the third study, I examine resistance behaviors of followers when their supervisor exploits them. Based on complementary Person-Supervisor Fit, I expect that there are followers with certain interaction styles (giver, taker, or matcher) that tend to resist in a more constructive way than others do. Using an experimental vignette approach, results show that givers express higher levels of overall resistance caused by an increase in constructive resistance. Takers and matchers show less constructive, but more dysfunctional resistance.
The results of this dissertation shed light on the relevance of ‘bright’ and ‘dark’ personality traits in the context of destructive leadership and management. They suggest various possibilities for HRM to protect the organization and its employees from negative consequences.
This cumulative dissertation consists of five research contributions considering different questions for forecasting price decline events for consumer goods. The main goal of the dissertation is the development of a methodological framework to derive economically beneficial buying recommendations on the basis of historic minimum price time series that support price-sensitive customers in scheduling their buying decisions when purchasing homogeneous goods. The central steps for the development, configuration and application of a suitable forecasting methodology are described in the five research papers. The first article develops a probabilistic forecasting methodology and shows opportunities and challenges when evaluating decision recommendations. Article 2 exemplifies the developed statistical procedure and shows that generated decision recommendations are economically viable using a real sample from the German e-commerce market. The third article discusses the economic and statistical implications when setting a price decline threshold in more detail and shows that the economically optimal threshold can be determined based on the historic minimum price time series. Additionally, an approach is presented that produces precise estimates based on the incomplete time series 90 days after the product’s market entry. Article 4 develops an additional approach to improve target price alarms on price comparison sites. The fifth article extends the methodological spectrum for forecasting price change events and shows that identified dynamics are generalizable over time and product groups. The exploitation of these dynamics leads to more precise and economically relevant buying recommendations.
Today, vehicles already include a wide range of advanced driver assistance systems (ADAS), which will be further developed to specifically address driver needs. Adaptive ADAS present a new form of driver assistance that is based on driver monitoring algorithms and adjusts system parameters according to the driver’s predicted need for support. While it has been suggested that such adaptive systems will improve driving safety and system acceptance, the actual impact of adaptive ADAS on driver behavior and performance remains unclear.
Three studies were carried out to gain knowledge about the potential of adaptive ADAS to minimize the effects of distracted driving while also considering potential adverse behavioral adaptation effects associated with system use. Therefore, this thesis suggests an approach for adaptive forward collision warning (FCW) systems that change warning timing or warning modalities according to driver distraction. Study 1 investigated driver reactions to failures of generic adaptive warning strategies while further examining the influence of awareness on the development of adverse behavioral adaptation. Study 2 extended the approach to a more realistic context and investigated driver reactions to failures of a realistic distraction adaptive FCW system that adjusted warning modalities according to driver distraction in imminent collision situations using a driving simulator. Finally, Study 3 focused on the potential of a distraction adaptive FCW system to induce other forms of adverse behavioral adaptation in terms of riskier driving behavior and increased secondary task engagement. Moreover, in contrast to the previous studies, the presented adaptation strategy in Study 3 was based on a real-time distraction detection algorithm.
In sum, the studies of this doctoral thesis suggest that adaptive FCW systems are generally accepted and have the potential to minimize deficits associated with driver distraction. However, adaptive technologies were found to induce adverse behavioral adaptation in drivers when explicit awareness of system functioning is given. Results demonstrate clear performance and safety impairments for situations in which the adaptive warning strategy fails to present the expected high support. Furthermore, findings show that the mere anticipation of using a distraction adaptive FCW system can adversely affect driving performance. The thesis contributes to traffic research as it provides systematic empirical evidence for the effects of adaptive warnings on driving performance and safety. Both practical implications for the design of adaptive FCWs and methodological implications for future investigations of adaptive technologies based on driver monitoring are discussed.
Glacier retreat due to climate change is significant and well investigated on a
regional scale. Much less is known about local effects, especially in the proglacial
area. This thesis focuses on glacial changes and new methods to tackle the processes
therein. The glacial changes within the catchment of the river Fagge, in the upper
Kaunertal valley, are investigated by combining different direct glaciological, geodetic
and geophysical methods. Alongside long-term monitoring of glacier flow velocities
at adjacent glaciers, the investigation focuses on the glacier tongue of Gepatschferner.
In addition to the direct measurements of the ice motion and the determination of the
surface mass balance, the ice thickness and the thickness of subglacial sediments is
measured with vibroseismic soundings. Changes in total area, elevation and volume
are calculated from multiple high-resolution digital elevation models from airborne
laser scans. These detailed glaciological investigations are part of the joint project
PROSA, which focuses on the geomorphodynamics of the entire proglacial system
and aims at balancing the sediment budget therein.
The presented cumulative doctoral thesis consists of three publications and additional
results from the glaciological part of PROSA. This includes long-term
monitoring of glacier flow velocities (Paper 1), detailed investigations of the process
development of a surface depression at the tongue of Gepatschferner (Paper 2), and
an approach at closing the balances of ice, water and sediments on the glacier tongue
(Paper 3).
It turned out that the formation of circular and funnel-shaped surface depressions
occurs as a consequence of increased glacier retreat rates. Additionally, the process
of the depression development in turn increases the retreat rates. This exemplary
development was caused by the evacuation of subglacial sediments after a heavy
precipitation event and by decreasing glacier dynamics as a result of negative glacier
mass balances. Beside the mass balances, the horizontal motion and especially the
vertical motion of the glacier provide valuable information on the glacier state, such
as measured in the long-term program on Kesselwandferner. The magnitudes of the
mass exchanges showed the influence of extreme events, which exceed mean daily
and even annual turnovers, as well as the role of the melt water production at the
glacier tongue of Gepatschferner and its severe effect on the glacial runoff regime of
the river Fagge.
Performance monitoring is a key function of human cognition and critical for
achieving goal-directed behavior. In recent years, research has particularly focused
on how the brain detects and evaluates behavioral errors. Most studies investigated
two neural correlates of performance monitoring in the human scalp EEG. In
particular, the error-related negativity (Ne/ERN) is a negative fronto-central deflection
observed immediately after an erroneous response, representing an early and
unconscious stage of error processing. The Ne/ERN is followed by the later error
positivity (Pe), a broader positivity viewed as a correlate of conscious error
processing. Whereas a large amount of research has been conducted on these
neural correlates, fundamental questions on their relationship remain. Crucially, it is
still unclear whether both components represent functionally independent processes
of error monitoring or whether the two components are part of a single mechanism.
The first possibility implies that the earlier Ne/ERN provides the basis for the later
emergence of the Pe and error awareness in a cascade-like architecture of error
monitoring. The other possibility is that the Pe and error awareness can emerge
independently of the Ne/ERN, which implies that different error monitoring
mechanisms exist and may proceed independently. The thesis addresses the
important question whether Ne/ERN provides necessary information for error
awareness and Pe. To this aim, behavioral and psychophysiological studies were
conducted:
(1) In a first part, we investigated whether Ne/ERN and Pe are causally related
(study 1). We developed a novel experimental paradigm based on the classical letters flanker task. In this paradigm, participants have to classify targets but ignore
irrelevant distractors (flankers) that are always associated with an incorrect
response. Targets but not flankers are masked with varying target-masking intervals.
On some trials, no target at all is presented, thus preventing the representation of a
correct response. Importantly, the lack of a representation of the correct response
also prevents the emergence of Ne/ERN. However, because flankers are easily
visible and responses to these flankers are always incorrect, conscious detection of
these flanker errors is still possible. The presence of a Pe in the absence of Ne/ERN
for flanker errors provides evidence for independent error monitoring processes.
(2) In a second part, we investigated whether the Ne/ERN and Pe are
differentially sensitive to temporal aspects of conscious error detection. Whereas the
Pe is assumed to be the earliest correlate of the emergence of conscious error
perception, participants often report the feeling of having detected an error even
before the erroneous response was actually executed (“early error sensations”). The
first goal of this part was to investigate whether such anecdotal evidence can be
measured empirically. In study 2, a series of behavioral experiments using different
methodological procedures were conducted. Participants during choice tasks have to
report whether errors were accompanied or not by early error sensations (i.e. early
and late detected errors) or give confidence judgments about early error sensations.
Participants frequently reported early errors with high level of confidence.
Subsequently, we studied how error-related brain activity reflects the emergence of
early error sensations. In study 3, we measured EEG activity and compared early
and late detected errors. Results showed that while the Pe reliably reflects the early
error sensations (larger amplitude for early errors), the Ne/ERN does not (no
differences between early and late errors). Crucially, the Ne/ERN and the Pe
responded differently to temporal aspects of error awareness, meaning that Ne/ERN
and Pe could rely on different types of information for error detection. This again
speaks for the idea of independent systems of error monitoring.
This dissertation endeavours to bring together already formulated and future starting points in the research of wisdom-oriented management. While modules I and II focus on practical wisdom with regard to corporate sustainability, module III focuses on the concept of practical wisdom with regard to decision-making processes in companies. Module IV provides the fundamentals of business ethics and wisdom-oriented thinking in relation to management education.
