Zusammenfassung
Der Erhalt der Arbeitsfähigkeit der Beschäftigten ist angesichts des demografischen und digitalen Wandels eine zentrale Herausforderung für Unternehmen. In diesem konzeptuell angelegten Beitrag wird ein Führungsverständnis vorgestellt, das dem Potenzial von Vielfalt Rechnung trägt, indem es den psychologischen Arbeitsvertrag und das organisationale Commitment für Unterstützungsangebote zugrunde legt. Den innovativen Ansatzpunkt für das strategische Management bilden hierbei idiosynkratische Kontrakte, individuell-persönliche Vereinbarungen (I-Deals) zwischen Führungskraft und Beschäftigten, die für beide einen Vorteil generieren und kollektivvertragliche Regelungen ergänzen sollen. Insofern eröffnen I-Deals neue Möglichkeiten zur Erprobung in betrieblichen Experimentierräumen von „Arbeit 4.0“, dem Bundesteilhabegesetz oder dem Flexirentengesetz. Erste empirische Studien zeigen, dass I-Deals in Bezug auf den Aufgaben- und Verantwortungsbereich sowie auf den zeitlichen Verbleib im Berufsleben besonders gut für ältere Beschäftigte geeignet sind. Jedoch besteht Forschungsbedarf, um die Wirkungen von I-Deals – auch mögliche nichtintendierte Wechselwirkungen – in der Praxis zu überprüfen.
Abstract
Against the background of demographic and digital change, maintaining work ability within a company’s workforce is a crucial challenge. In this conceptually based article a novel understanding of leadership is presented which deals with the potential of emerging diversity by considering each individual’s psychological employment contract and organisational commitment to offers of support. The innovative starting point for strategic human resource management is idiosyncratic contracts (I-deals); individual and personal agreements which generate advantages for both managers and employees and complement collective bargaining agreements. Therefore, I-deals introduce possibilities for the experimental testing of “Arbeit 4.0” (Work 4.0) or “Bundesteilhabegesetz”(Federal Law on Participation) or “Flexirentengesetz”( law on flexible pensions) in Germany. First empirical studies have shown that special arrangements forgiven tasks and areas of responsibility as well as those that have an effect on the time perspective to remain in employment are well suited to elderly workers. Due to the lack of empirical evidence, the need for further empirical research is necessary in order to examine effects, as well as possible unintended interdependencies, of I-deals in practice.
BACKGROUND
Microbial community dynamics during the anaerobic digestion of vinasse has been little studied. However, having knowledge about it is essential for early detection of reactor operational difficulties to apply preventive actions. This research studies the microbial community dynamics in the anaerobic digestion of vinasse, linking to experimental observations about product yields and organic matter degradation.
RESULTS
Methane and sulfide yields decreased with increasing SO42‐/COD ratio, while the fraction of organic matter degraded by sulfate reducing bacteria increased from 4.5 ± 0.3% to 27.1 ± 0.6%. The archaeal community showed that acetoclastic Methanosaetaceae were little affected by the increase of the SO42‐/COD ratio, in contrast to the Methanomicrobiales and Methanobacteriales population, which decreased during the experiment. The total bacterial diversity was influenced mainly by substrate composition, showing that the increase of the SO42‐/COD ratio above 0.10 shifted the bacterial community to a lower richness.
CONCLUSION
These results provide knowledge on the dynamics of the microbial communities, which can be useful to control the anaerobic digestion of sulfate‐rich vinasses, showing that reactor stability equates to the higher ratios between total methanogens and total bacteria gene copy numbers, whereas operational difficulties can be associated to lower bacterial richness and higher community organization.
The conversion efficiency of high solids waste digestion as sugarcane press mud (P) may be limited due to hydrolysis step. The option of co-digestion with vinasse, main liquid waste generated from ethanol production, was investigated under batch regime at mesophilic conditions (37.5 ± 1 °C) and the best mixture was evaluated under semicontinuous regime in stirred-tank reactors. The maximum values for methane yield in batch tests were for V75/P25 and V50/P50 mixtures (on basis of the chemical oxygen demand (COD) percentage added in the mixture), with an average value of 246 N mL CH4 g−1 CODfed, which was 13% higher than that of press mud alone. A highest methane production rate of 69.6 N mL CH4 g−1 CODfed−1 d−1 was obtained for the mixtureV75/P25. During the experiment carried out in CSTR reactors, the organic loading rate (OLR) was increased from 0.5 up to 2.2 g VS L−1 d−1. Methane yields of 365 L CH4 kg−1 VS and biogas productivities of 1.6 L L−1 were obtained in co-digestion, which was 64% higher in comparison to mono-digestion. The performance of the process in mono-digestion was less stable than in co-digestion, with a significant fall of methane yield to 1.8 kg VS m−3 d−1, and a partial inhibition of the methanogenic archaeas when the OLR was increased up to 2.2 kg VS m−3 d−1. The co-digestion of vinasse with press mud is a good option for the treatment of streams at the alcohol-sugar industry.

Matchmaking, das Abgleichen von komplementärem Wissen und vergleichbaren Interessen der Teilnehmer, steuert gezielt Kontakte. Matchingverfahren dienen der Unterstützung der Geschäftsanbahnung mit beteiligten Sponsoren, aber auch der Vernetzung zwischen den Teilnehmern. Mit einem auf der Grundlage von komplexen Themen- und Fragebögen durchgeführten Matching entstehen neue Qualitäten. Im Kontext hybrider Events und mit Blick auf das Substitutionspotenzial von virtuellen Veranstaltungen wird möglicherweise die persönliche Begegnung der Teilnehmer das wesentliche Argument für ein reales Treffen und stellt gleichzeitig auch die incentive Belohnung für den zeitlichen und finanziellen Aufwand dar.
This book provides a comprehensive review of the state-of-the-art on the adaptive and maladaptive functions of humor. Humor is inescapable in our daily interactions - also at the work place. Affiliative, self-enhancing, self-deprecating and aggressive humor can all occur at work and have unique and sometimes ambiguous effects. The volume presents humor research on five important workplace topics: teams, leadership, negotiation, learning, and health. It combines and integrates research from a range of fields, including work and organizational psychology, social psychology, communication, linguistics and sociology. In highlighting research gaps and stating future research questions, the book provides a sufficient starting point for further research on humor in relation to the aforementioned topics. For practitioners, recommendations are provided specific to each area.
Psychological safety is the shared belief that the team is safe for interpersonal risk-taking. Critical team events such as conflict and faultlines (hypothetical lines that split a team into subgroups) should impact psychological safety. Previous research has shown the benefits of task conflict on team outcomes under certain conditions and the consistently negative effects of demographic faultline strength on team outcomes. We propose that being close to the principal (what we call belonging to the principal’s in-group) should help attenuate the negative effects of task conflict and faultlines among teachers, because it is associated with a more effective working relationship. In a survey study with 244 teachers from 45 primary schools, we tested the moderating effect of belonging to the principal’s in-group vs. belonging to an out-group on the relationships of task conflict and faultlines on psychological safety. Results of multilevel model tests showed that relationship conflict (but not task conflict) and faultlines decreased psychological safety. However, when teachers belonged to the principal’s in-group as compared to an out-group, task conflict had no negative effect on psychological safety. We present implications to bridge the negative effects due to subgroup presence, so that psychological safety can become a resource for all.
