Indeed, a plethora of studies suggest that the performing arts are more than an interesting sideline for authors, as they offer unique theoretical and empirical lenses for organization studies. However, this stream of literature spreads across multiple research areas, varies with regard to its underlying theories and methods, and fails to pay sufficient attention to the contextuality of the findings. We address the resulting limitations by identifying and reviewing 89 articles on management and organization related to the performing arts published in 15 top-tier journals between 1976 and 2022. We find that research in the performing arts advances organizational theory and the understanding of organizational phenomena in four key ways, namely by studying (1) organizational phenomena in performing-arts contexts; (2) performing-arts phenomena in organizational contexts; (3) organizational phenomena through the prism of performing-arts theories; and (4) organizational phenomena through the prism of performing-arts practices. We also find that, in contrast to other settings, the performing arts are uniquely suited for immersive participant-observer research and for generating genuine insights into fundamental organizational structures and processes that are generic conditions of the performing arts and management alike, such as leadership, innovation, and the management of uncertainty. Finally, based on our consolidation of the research gaps and limitations of the reviewed studies, we develop a comprehensive agenda for future research. Moreover, extant research fails to include most up-to-date challenges of new service environments and their effects on frontline employees’ role stress perceptions. This dissertation’s studies focus on three different aspects of managing boundary spanners’ role stress in service occupations affected by the challenges of new service environments: managing (a) enhanced individual role complexity by feedback (Study 1), (b) person-role conflicts by transformational leadership (Study 2), and (c) role ambiguity by problem-focused coping strategies (Study 3). Study 1 introduces the new concept of individual role complexity as mediator between environmental complexity (from customers and the own organization) and role stress of frontline employees in service settings. Moreover, Study 1 details different aspects of individual role complexity and considers feedback from various sources as potential moderators that mitigate the stressing effect of high individual role complexity. The results of this study provide a deeper understanding of current boundary spanner roles, their complexity and potential approaches to handle individual role complexity. The study offers directions for further empirical research on boundary spanners’ role complexity. Moreover, it helps managers to understand today’s service environments and frontline employees’ roles plus it suggests tools to manage imminent performance declines caused by individual role complexity. The purpose of Study 2 is to identify effective leadership behavior that reduces frontline employees’ person-role conflicts, a hitherto rather neglected sub-dimension of role conflicts that strongly differs from externally originated role conflict dimensions which have been examined in existing research. Moreover, Study 2 aims at identifying individual cultural values as important contingency factors for the effects of transformational leadership respectively person-role conflicts on a frontline employee’s job performance. Results reveal that charisma-related transformational leadership styles promote the job performance of frontline employees, even in the face of person-role conflicts, while intellectual stimulation has a negative effect on job performance. In addition, the individual cultural values collectivism, power distance, and uncertainty avoidance moderate the effects of transformational leadership on job performance. The findings imply that service firms should train managers in the use of charisma-related leadership styles and highlight the importance of employees’ individual culture when leading frontline employees with distinct leadership styles. Study 3 addresses which frontline employees’ problem-focused coping strategies might effectively reduce perceived role ambiguity. The gathered evidence indicates that only action coping is effective, whereas instrumental support seeking does even enhance perceived role ambiguity. An examination of intrinsic and extrinsic coping resources as drivers of coping reveals that conscientiousness and supervisor support are helpful coping resources. Contrary, neuroticism drives insufficient coping and inhibits the use of effective coping resources. Managers of service firms should provide training to ensure effective supervisor support plus consider the personality traits of potential employees in recruitment procedures to reduce and prevent experienced role ambiguity among frontline employees. Altogether, the three studies contribute to existing service theory and practice by identifying management tools to counter role stress perceptions induced by the challenges of new service environments. N2 - Zielsetzung der vorliegenden Arbeit ist es, die Benachteiligung von Frauen in der Wirtschaft zu beleuchten und zu zeigen, ob und wie diese mit dem Konzept „Managing Diversity“ abgebaut werden kann. Die Thematik wurde unter besonderer Berücksichtigung der gesellschaftlichen Rahmenbedingungen der Wissensgesellschaft der Bundesrepublik Deutschland diskutiert. Der Einsatz für die Chancengleichheit von Frauen in Unternehmen wird oft in Anbetracht ökonomisch scheinbar zwingenderer Gründe unterlassen. Dass die Teilhabe von Frauen an Management-Funktionen jedoch ökonomisch notwendig ist, soll ein komplexer Begründungszusammenhang verdeutlichen, in dem bisher vernachlässigte Vorteile von Diversity erstmals analysiert werden. Die Untersuchungen zu Frauen und Karriere wurden in der Telekommunikationssparte der Siemens AG durchgeführt (in enger Zusammenarbeit mit dem Vorstand). Dieses Unternehmen hat in seiner Politik bezüglich Chancengleichheit der Geschlechter eine klare Zielsetzung. Dazu wird das Programm „Promoting Diversity“, welches sich am Konzept des „Managing Diversity“ orientiert, näher betrachtet. Nach einem Einsatz bei Siemens Ltda. in Brasilien wurde der dortige Diversity-Ansatz dem deutschen vergleichend gegenübergestellt. Relevante theoretische Aspekte der Einflussfaktoren auf die Karriere von Frauen werden behandelt. Mit welchen Karriere-Barrieren Frauen in Unternehmen zu kämpfen haben und wie diese überwunden werden können, soll neben der Darstellung bestehender Modelle ein von der Verfasserin entwickeltes Barrieren-Schema aufzeigen. Im Rahmen des Programms „Promoting Diversity“ wurde eine Studie erstellt. Es wurde untersucht, welche Gemeinsamkeiten diejenigen Frauen aufweisen, die es in den Übertariflichen Kreis geschafft haben und welche dieser Ergebnisse für andere ambitionierte Frauen nützlich sein können. Dazu wurde eine Fragebogenaktion in den Bereichen „Information and Communication mobile“ und „Information and Communication Networks“ durchgeführt. Als Ergebnisse der Studie lassen sich folgende Punkte festhalten: Im privaten Bereich ist besonders interessant, dass der Großteil der Befragten nicht dem Bild der einsamen Einzelkämpferin entspricht, sondern in einer stabilen Partnerschaft lebt. Die Ausbildungswege der Teilnehmerinnen der Studie sind sehr linear, die viel zitierten Patchwork-Karrieren sind nicht erkennbar. Erstaunlich ist sowohl bei Ausbildung als auch bei Arbeitsstationen, dass weniger als die Hälfte der Befragten im Ausland waren, was aber allgemein als Karrierefaktor gilt. Die Hindernisse für die Karriere von Frauen liegen hauptsächlich in Strukturen im Arbeitsumfeld, aber auch in persönlichen Faktoren begründet. Vorwärts kamen die befragten Frauen am meisten durch persönliche Kontakte und durch Förderung von Vorgesetzten. Ein gutes Netzwerk scheint einer der wichtigsten Bausteine für eine Karriere auf hoher Ebene zu sein. Aber auch Coaching und Mentoring werden als sinnvoll erachtet. Bei den Weiterbildungsmaßnahmen gibt es eine erhebliche Diskrepanz zwischen der Anzahl, die daran teilgenommen haben, und denen, welche die Teilnahme letztendlich als sinnvoll bezeichnet haben. Weiter wird Durchsetzungsvermögen als sehr wichtig erachtet, um als Frau Karriere zu machen. Zum Abschluss wurde aus den gewonnenen Erkenntnissen ein Modell der „Karrierefrau“ in der Telekommunikationssparte der Siemens AG generiert. Dies soll dem Management Anregungen und den Frauen im Unternehmen eine Vergleichsmöglichkeit zum Vorantreiben der eigenen Karriere geben. N2 - Objective of the presented work is to show the disadvantages of women in the economy as well as if and how using the concept “Managing Diversity” can diminish them. The topic is embedded in the basic social conditions of the knowledge society of the Federal Republic of Germany. Actions for the equal chances of women in enterprises are often omitted considering other economically more forcing issues. A complex combination of reasons clarifies that it is economically necessary to have women in management functions. So far neglected advantages of Diversity are analyzed for the first time. The investigations were accomplished in the telecommunications section of Siemens AG (in close co-operation with the managing board). This company pursues a clear objective in its managerial policy concerning equal chances of the sexes. Therefore the program “Promoting Diversity”, which is oriented on the concept ”Managing of the Diversity”, was examined. After a stay at Siemens Ltda. Brazil the Brazilian Diversity-issues were contrasted to the German focus. Relevant theoretical aspects regarding women and career are pointed out. A presentation of existing models and a new barrier pattern developed by the author show with which career barriers women in enterprises have to struggle with and how these can be overcome. Connected to the “Promoting Diversity” program a study was provided. The examination was about what women in the exempt personnel have in common and which of these results might be useful for other ambitioned women. In addition to that a questionnaire action was accomplished in the “Information and Communication mobile” group as well as in the “Information and Communication Network” group. Results of the investigation are: Most of the participants are not lonesome warriors, on the contrary they do have stable relationships. The education of the women asked is rather linear, the so-called “patch-work-career” did not appear significantly. Apart from that it is surprising that less than half of the women have working experiences abroad which is often considered as an important factor in career advancement. Concerning career obstacles the investigation found out that the career of women is mainly prevented by structures in the work surrounding and by personal factors. The women asked advanced the most via personal contacts and promotion of superiors. A good network seems to be one of the most valuable determinants for a high level career. Furthermore Coaching and Mentoring are considered as meaningful. Concerning the measures for further education there is a substantial discrepancy between the number of women, which participated in such measures and the ones, which called the participation finally meaningful. Furthermore enforcement strength is seen as very important in order to get ahead as a woman. The findings resulted in a model of a successful woman in the telecommunications section of the Siemens AG. This is to give ideas to the management and to create a possibility to compare for the women in the enterprise in order to develop their own career.
