A randomised controlled field experiment with a student sample was used, where half group of the coaches received supervision during coaching and the other half received supervision after coaching was completed. Results show a strong positive relationship between negative effects for coaches and clients, but only from the coaches' perspective. Abstract Against the background of demographic and digital change, maintaining work ability within a company's workforce is a crucial challenge. In this conceptually based article a novel understanding of leadership is presented which deals with the potential of emerging diversity by considering each individual's psychological employment contract and organisational commitment to offers of support. The innovative starting point for strategic human resource management is idiosyncratic contracts (I-deals); individual and personal agreements which generate advantages for both managers and employees and complement collective bargaining agreements. Therefore, I-deals introduce possibilities for the experimental testing of "Arbeit 4.0" (Work 4.0) or "Bundesteilhabegesetz"(Federal Law on Participation) or "Flexirentengesetz"( law on flexible pensions) in Germany. First empirical studies have shown that special arrangements forgiven tasks and areas of responsibility as well as those that have an effect on the time perspective to remain in employment are well suited to elderly workers. Due to the lack of empirical evidence, the need for further empirical research is necessary in order to examine effects, as well as possible unintended interdependencies, of I-deals in practice.}, language = {de} } @article{JimenezBarreradeVriezeetal., author = {Jim{\´e}nez, Janet and Barrera, Ernesto L. and de Vrieze, Jo and Boon, Nico and DeMeester, Steven and Spanjers, Henri and Romero, Osvaldo and Dewulf, Jo}, title = {Microbial community dynamics reflect reactor stability during the anaerobic digestion of a very high strength and sulfate-rich vinasse}, series = {Journal of Chemical Technology \& Biotechnology}, volume = {993}, journal = {Journal of Chemical Technology \& Biotechnology}, number = {4}, pages = {975 -- 984}, abstract = {BACKGROUND Microbial community dynamics during the anaerobic digestion of vinasse has been little studied. However, having knowledge about it is essential for early detection of reactor operational difficulties to apply preventive actions. This research studies the microbial community dynamics in the anaerobic digestion of vinasse, linking to experimental observations about product yields and organic matter degradation. RESULTS Methane and sulfide yields decreased with increasing SO42-/COD ratio, while the fraction of organic matter degraded by sulfate reducing bacteria increased from 4.5 ± 0.3\% to 27.1 ± 0.6\%. The archaeal community showed that acetoclastic Methanosaetaceae were little affected by the increase of the SO42-/COD ratio, in contrast to the Methanomicrobiales and Methanobacteriales population, which decreased during the experiment. The total bacterial diversity was influenced mainly by substrate composition, showing that the increase of the SO42-/COD ratio above 0.10 shifted the bacterial community to a lower richness. CONCLUSION These results provide knowledge on the dynamics of the microbial communities, which can be useful to control the anaerobic digestion of sulfate-rich vinasses, showing that reactor stability equates to the higher ratios between total methanogens and total bacteria gene copy numbers, whereas operational difficulties can be associated to lower bacterial richness and higher community organization.}, language = {en} } @article{LopezGonzalezPeredaReyesRomero2017, author = {L{\´o}pez Gonz{\´a}lez, Lisbet Mailin and Pereda Reyes, Illeana and Romero, Osvaldo}, title = {Anaerobic co-digestion of sugarcane press mud with vinasse on methane yield}, series = {Waste Management}, volume = {68}, journal = {Waste Management}, publisher = {Elsvier}, pages = {139 -- 145}, year = {2017}, abstract = {The conversion efficiency of high solids waste digestion as sugarcane press mud (P) may be limited due to hydrolysis step. The option of co-digestion with vinasse, main liquid waste generated from ethanol production, was investigated under batch regime at mesophilic conditions (37.5 ± 1 °C) and the best mixture was evaluated under semicontinuous regime in stirred-tank reactors. The maximum values for methane yield in batch tests were for V75/P25 and V50/P50 mixtures (on basis of the chemical oxygen demand (COD) percentage added in the mixture), with an average value of 246 N mL CH4 g-1 CODfed, which was 13\% higher than that of press mud alone. A highest methane production rate of 69.6 N mL CH4 g-1 CODfed-1 d-1 was obtained for the mixtureV75/P25. During the experiment carried out in CSTR reactors, the organic loading rate (OLR) was increased from 0.5 up to 2.2 g VS L-1 d-1. Methane yields of 365 L CH4 kg-1 VS and biogas productivities of 1.6 L L-1 were obtained in co-digestion, which was 64\% higher in comparison to mono-digestion. The performance of the process in mono-digestion was less stable than in co-digestion, with a significant fall of methane yield to 1.8 kg VS m-3 d-1, and a partial inhibition of the methanogenic archaeas when the OLR was increased up to 2.2 kg VS m-3 d-1. In a survey study with 244 teachers from 45 primary schools, we tested the moderating effect of belonging to the principal's in-group vs. belonging to an out-group on the relationships of task conflict and faultlines on psychological safety. Results of multilevel model tests showed that relationship conflict (but not task conflict) and faultlines decreased psychological safety. Research shows that most M\&A activities fail in the long run because the classic approach during the three phases (1) pre-merger planning, (2) the merger itself, and (3) the post-merger-integration phase focuses on quantitative issues and insufficiently incorporates HR and cultural topics. We carried out personal interviews among 141 representatives of wholesalers and distributors and surveyed more than 2,000 electrical installers and contractors across five markets. Our primary research reveals that price pressure is not the only major challenge facing wholesalers in the future. Adding real customer value through product and service innovations, adopting a customer-centric approach, and managing the transition to digital business are also important concerns. In light of these insights, developing and sustaining an appropriate brand proposition — one that includes knowing and catering to specific installer segments — seems important for electrical wholesalers. We tested these assumptions with two studies (one cross-sectional and one time lagged) on diverse samples of employees from different organizations. The first study employed emotional exhaustion as the outcome measure; the second used depression. Dar{\"u}ber hinaus werden Organisationen immer st{\"a}rker zu „Mehrgenerationenh{\"a}usern". Specifically, we propose that under conditions of informational complexity and unshared information, participative leadership is most appropriate for team decision-making, that its effects are mediated by inquiring and empathy, and that question asking and mimicry are the behavioural micro-level manifestations of inquiring and empathy. We thus hypothesize that the effect of participative leadership on team decision quality and leader evaluation is mediated by question asking and mimicry. We conduct a laboratory experiment with student teams working on a hidden profile decision-making task and measure question asking through behavioural coding and mimicry with motion sensors. We focus on three facets that are of special importance during change: coping with the change, resisting the change, and leading the change. For each facet, we present relevant quantitative and qualitative studies; and in a final section, we derive implications for employees, leaders, and organisations. In regards to coping with change, we focus on the stress-buffering effects of humour. High-humour individuals maintain higher levels of positive affect in stressful situations and appraise a potentially stressful event as a positive challenge rather than a threat. In regards to resisting change, we show that aggressive humour can be an indicator of serious distress and a means to express resistance towards authority or aspects of the change process. In regards to leading change, we point out how effective leaders may utilise humour to manage followers' emotions in order to increase positive affect and to reduce perceived threat associated with change. Producers try to compensate for the loss of sales by launches of new molecular entities (Jimenez, 2012). However, the new compounds generate fewer sales. As market observers calculated, new products launched in the period from 2001 to 2005 achieved annual average sales of USD 208 million after three years. New products of the period from 2006 to 2010 reached only USD 143 million (Rockoff and Winslow, 2013). We aimed to investigate patient characteristics and outcomes of PAD patients treated according to the guidelines versus those who were not. Methods. PACE-PAD was a multicentre, cluster - randomised prospective, longitudinal cohort study of patients with PAD in primary care, who were followed-up for death or vascular events over 18 months. Guideline-orientation was assumed, if patients received anti¬coagu¬lant/antiplatelet therapy, exercise training, and (if applicable) advice for smoking cessation and therapy of diabetes mellitus, hypertension, or hypercholesterolemia, respectively. Results. The 5099 PAD patients (mean age 68.0 ± 9.0 years, 68.5\% males) who were followed-up were in Fontaine stages I, IIa, IIb, III, and IV in 22.5\%, 34.6\%, 30.1\%, 7.8\%, and 3.5\% (1.5\% not specified). Comprehensive guideline orientation was reported in 28.4\% only, however, patients in lower Fontaine stages received more often guideline-oriented therapy (I: 30.3\%; IIa: 31.6\%, IIb: 29.1\%, III: 9.8\%, IV: 18.0\%). During 18 months, 457 patients died (224 due to cerebrovascular or coronary deaths), 319 had instable angina pectoris, 116 myocardial infarction, and 140 an ischemic stroke event. In total, 24\% of patients had experienced any vascular event (19.1\% a first event). Event rates did not differ between patients treated according to guidelines, and those who were not. Conclusion. The present PAD cohort was a high-risk sample with an unexpectedly high rate of deaths and vascular events. While physicians appear to focus on the treatment of individual risk factors, rates of comprehensive PAD management in line with guideline recommendations are still suboptimal. Factors contributing to the lacking difference between outcomes in the guideline-oriented and non-guideline-oriented groups may comprise low treatment intensity or other reasons for unsatisfactory effect of treatment, misclassification of events, patient's non-compliance with therapy.}, language = {en} } @article{IcksChernyakBestehornetal.2010, author = {Icks, Andrea and Chernyak, Nadja and Bestehorn, Kurt and Br{\"u}ggenj{\"u}rgen, Bernd and Bruns, J. and Damm, Oliver and Dintsios, Charalabos-Markos and Dreinh{\"o}fer, Karsten E. and Gandjour, Afschin and Gerber-Grote, Andreas and Greiner, Wolfgang and Hermanek, P. and Hessel, Franz and Heymann, Romy and Huppertz, Eduard and Jacke, Christian Olaf and K{\"a}chele, H. and Kilian, R. and Klingenberger, D. and Kolominsky-Rabas, P. and Kr{\"a}mer, Heike U. and Krauth, Christian and L{\"u}ngen, M. and Neumann, T. and Porzsolt, Franz and Prenzler, A. and Pueschner, F. and Riedel, R. and R{\"u}ther, A. and Salize, H. One of the main aims of this optional instrument is to help businesses to avoid the complexity associated with dealing with multiple mandatory provisions of their customers' home jurisdictions. In this study I used one of the datasets published by the European Commission to predict the characteristics of businesses that would have benefited from the introduction of the CESL. I also test whether the CESL would be an effective measure for addressing some of the legal barriers that the Commission intends to overcome. My results provide support for the Commission's claim that the adoption of a Common European Sales Law would benefit some businesses and that it would allow them to improve their operations on the European internal market. In a laboratory experiment involving 55 three- person student groups who worked on a simulated personnel- selection task, we manipulated the leader's leadership style as being either considerate or inconsiderate. The number of questions asked by the leader in the subsequent team interaction was obtained through behavioral coding, and active listening and behavioral mimicry were measured through social signal processing (voice analysis and motion tracking). In partial support of the hypotheses, leaders' question asking and their active listening fully mediated the effect of the leadership manipulation on team performance. Leaders' behavioral mimicry predicted subordinates' ratings of the leader on the individualized consideration subscale and on the transformational leadership dimension of the MLQ questionnaire.
