Entwicklungsdynamiken der Weltanschauung von Beschäftigten deutscher und französischer Unternehmen durch internationale Mobilität während des Studiums und des Berufslebens

  • Diese Arbeit untersucht Wandlungsdynamiken der Weltanschauung von Mitarbeitern deutscher und französischer Unternehmen durch Auslandsaufenthalte während des Studiums und des Berufslebens. Im Zentrum der Analyse stehen die Selbstwahrnehmung der Personen in Bezug auf den eigenen professionellen und privaten Werdegang sowie auf persönliche Kompetenzen und Eigenschaften, die Selbstverortung in der fremden Gesellschaft und im Arbeitskontext, die Wahrnehmung der lokalen Bevölkerung (die Anderen) sowie die prägende Wirkung von Auslandserfahrungen und die Handlungsmotivationen (raisons d’agir) der Personen. Der vorliegenden Arbeit liegt ein qualitatives Forschungsdesign in Form persönlicher Interviews zugrunde, das die Untersuchung von subjektiven Wahrnehmungen und Einstellungen ermöglicht. Ein solches stand bisher kaum im Fokus der Forschung zur internationalen Mobilität. Die Wandlungsdynamiken der Weltanschauung ließen sich vor dem Hintergrund verschiedener Ansätze der Managementsoziologie und der Karriereforschung, der Soziologie des Fremden sowie Integrations- und Motivationstheorien rekonstruieren. Die Ergebnisse dieser Arbeit zeigen unter anderem, dass sowohl akademisch als auch professionell mobile Personen in der Gesellschaft des Gastlandes durch ein Leben in abgeschlossenen Welten sowie einen besonderen Status in der Gesellschaft und im Berufs- und Universitätskontext die Position des Fremden einnehmen. Durch die Untersuchung der Verortung der international mobilen Personen anhand unterschiedlicher Konzepte des Fremden in der Literatur konnten neue Erkenntnisse zum Status und zur Position dieser mobilen Personengruppen im Ausland generiert werden. Der mobile Student und der durch das Unternehmen entsandte Arbeitnehmer fügen sich im Ausland auf passive Weise in praktisch-inerte Strukturen (Sartre 1960) ein. Es konnte gezeigt werden, dass sich die beiden Mobilitätsarten teilweise jedoch in diesen Strukturen unterscheiden. Im Gegensatz zu einer relativ hohen Selbstbestimmtheit und geforderten Aktivität des mobilen Studierenden übernimmt das Unternehmen bei beruflichen Entsendungen die Rolle des Koordinators und Lenkers der Mobilität, der die Position des international Mobilen als Fremder in seinem Sinne seriell (Sartre 1960) produziert und reproduziert. Die Erkenntnisse zur Verortung der Person im Ausland als Fremder widersprechen in einigen Aspekten dem in der Literatur präsenten Typus des global mobilen, anpassungsfähigen und überall heimischen Arbeitnehmers, indem sie zeigen, dass diesen keine globale Identität auszeichnet, sondern dass er vielmehr Fremder und seiner Herkunft verbunden bleibt.show moreshow less

The study focuses on the individuals’ sense of self in relation to their professional and personal development, as well as skills and personal characteristics, their own position within the foreign society and business environment, the perception of local people (the others), the impact of this international experience on future mobility projects, and the interviewees’ motivations (raisons d’agir) for going abroad. The study uses a qualitative method. It draws on knowledge obtained through personal interviews, an approach that allows the investigation of subjective perceptions and attitudes. This method has not yet been in the focus of research regarding international mobility. Aspects of world view transformation have been identified using different approaches deriving from management sociology, career studies, the sociology of the Stranger and theories on motivation and cultural integration. The findings of this study show, for instance, that internationally mobile students and professionals, in possessing a special status within the foreign society as well as within the business environment and living in international communities, occupy the position of the Stranger. New insights concerning the position and the status of the individual could be obtained in comparing it to social types of the Stranger in literature. The study demonstrates that expatriates and international students in the foreign country in a passive way become part of practico-inert structures (Sartre 1960). Nevertheless, the two forms of mobility differ in these structures in which they are taking place. In contrast to a high level of autonomy while studying abroad, the international mobility of professionals is “steered” and “regulated” by the company that produces and reproduces the mobile persons’ position in a serial way (Sartre 1960). These findings on the position of the mobile person in the foreign country partially contradict existing theories developing the idea of a globally mobile and adaptable employee who is “at home” everywhere in the world. This study shows that the employee is not characterised by a global identity, but takes the position of the Stranger in the foreign country and retains a strong connection to where he is from.show moreshow less
  • La présente recherche a comme objectif d’analyser des dynamiques du développement de la vision du monde des employés de grandes entreprises françaises et allemandes par l’expérience de séjours à l’étranger pendant les études ou pendant la vie active. Au centre de l’analyse se trouvent la perception de soi des personnes enquêtées à l’égard de leurs trajectoires professionnelles et personnelles et de leurs compétences et caractéristiques, la position que la personne se donne au sein de la société d’accueil et dans le contexte professionnel, la perception des locaux (les Autres), l’influence de l’expérience sur des futurs projets et les raisons d’agir. Cette recherche a été réalisée à l’aide d’une approche qualitative sous forme d’entretiens personnels rendant possible une enquête sur des visions subjectives. Une telle approche n’a été que rarement utilisée jusqu’à présent pour des recherches sur la mobilité internationale. Les dynamiques du développement des visions du monde ont été reconstruites sur fond de plusieurs approches émanant de la sociologie du management, de la recherche des carrières, de la sociologie de l’Etranger ainsi que des théories de motivation et d’intégration culturelle. Les résultats montrent entre autres que les personnes mobiles pendant les études et dans la vie active prennent la position de l’Etranger dans la société et dans l’environnement professionnel. Ce positionnement est renforcé par une vie dans des cercles cloisonnés ainsi que par un statut spécifique dans la société. En analysant la position des personnes enquêtées à l’aide de différentes théories de l’Etranger, de nouvelles connaissances sur le statut de ces groupes mobiles sont produites. A l’étranger, l’expatrié et l’étudiant se rendent dans des structures qui rappellent des structures pratico-inertes (Sartre 1960). Cependant, la recherche montre que le positionnement des personnes lors des séjours académiques et lors des séjours professionnels diffère en partie par ces structures qui les entourent. Contrairement aux séjours académiques qui sont marqués par une liberté et par une autodétermination de la personne, l’entreprise prend le rôle d’un guide ou d’un coordinateur de la mobilité professionnelle qui produit et reproduit la position de l’expatrié en tant qu’Etranger de façon sérielle (Sartre 1960). Les résultats sur le positionnement de la personne mobile contredisent en partie des courants dans la littérature qui soulignent l’existence d’un employé globalement mobile et adaptable qui est «chez soi» dans le monde entier. Cette recherche montre que l’employé n’est pas caractérisé par une identité globale, mais reste plutôt étranger et lié à ses origines.show moreshow less
